Part 3 of 3: Senior moves by gender
Welcome to this inSights report reviewing the biggest hiring trends within senior roles across the global FinTech sector. It will compare publicly available data to tell the story of what’s going on a quarterly basis. What year-on-year trends will we see and how significant are they for the year ahead?
In part one, we examined the overall numbers and assess senior level moves by region and sector. In part two, we analysed senior appointments by company and move type. Now, in part three, we take a deeper dive into the gender trends.  
Gender diversity in senior hires in Q4 2023 vs Q4 2022

The above pie charts show that the proportion of senior female hires in FinTech in Q4 2023 was 2.2 percentage points lower than during the same period the previous year, even though the number of senior female hires increased by 22% from 68 to 83. This is a normal pattern that we see repeated in most sectors; when the overall hiring numbers increase, the number of female senior appointments will likely also increase, but at a slower rate than that of male senior appointments. Consequently, the percentage of senior female appointments declines as a proportion of the whole.

It is clear however, that the proportion of senior female hires declined steadily throughout the year before rebounding in Q4. These percentage also bear very little relation to the numbers of senior female hires.

Looking at the charts above, we can see the gender hiring gap looks consistently larger throughout Q4 2023 than it did in Q4 2022, though the gap did seem to narrow in several weeks in both quarters.

The chart above for Q1 – Q4 2023 shows that the gender hiring gap remained at consistent levels for much of the year, peaking in March before steadily declining and then showing more variability in Q4.

The above charts which break down the gender hiring gap by region in Q4 2023 vs Q4 2022 show that the most hires and biggest gaps were seen in the Americas when compared with EMEA or APAC.

The charts above show which subsectors performed better in Q4 2023 in terms of gender diversity, compared with Q4 2022. We can see that the percentages of senior female appointments look higher in most subsectors, including Banking Tech, InsurTech, and RegTech. That said, the percentage decline in Non-Bank Tech is large enough by itself to bring down the entire quarterly average in Q4 2023 when companied with the same period the previous year.
This is interesting because most subsectors actually increased their gender diversity in that period, despite the slight decline overall.

Looking back through the rest of 2023, we see that the number of senior female hires vary significantly within Non-Bank Tech, which is where most of the senior hires have been throughout the year. Percentage-wise, RegTech seems to perform consistently well throughout the year, while Insurtech had more impressive percentages in Q2 and Q3:

It’s revealing to see significant female participation in almost all of the top ten senior strategic roles in the sector – and this is especially heartening in the case of roles such as CFO and CEO. There is still room for more female representation, but overall it looks pretty healthy, especially when compared with other sectors.
This is also the case when we look back at gender diversity throughout 2023:

In short then, this is a sector where gender diversity is relatively strong. Although more could be done, the sector is working from a strong base, which provides a great deal of optimism for how this is likely to develop in 2024 and beyond.
